Job Embeddedness, Research Institutional Environment and Turnover Intention:Analysis on the Influencing Factors of Brain Drain of CAS

Talent is the most valuable resource for innovation and development. However, at present, China's research institutes are facing a serious brain drain of scientific research staff. Unfortunately, the existing research hasn't paid enough attention to this problem. Based on Mitchell's 'job embeddedness' theory, this paper discussed how the job embeddedness affected turnover intention to leave in the context of China's research institutes. Referring to the existing research, the paper put forward the related hypotheses on the relationship between the research staff's job embeddedness and their intention to leave, and discussed the moderating functions of research management institutions. The authors constructed a research sample of 212 scientists from 40 Institutes of Chinese Academy of Sciences and found that job embeddedness is significantly negative to turnover intention while research management institutions significantly moderates this relationship. The paper indicated two important points for research institutes: one is team building and the other is the classified management system of talents.
